    昨今の景気後退により、組織は迅速な対応と不安定な経営環境における需要への堅実な反応が課題となっている。組織的な生存は人的リソースに対する最大限の 投資次第であることから、新しい管理職に関する効果的な人選、昇進移行、定着率強化策に対するニーズは高い。

    殆どの子供たちは管理職を憧れの職業だと口にしない。殆どの管理職がMBA取得者ではなく「平社員」からえり抜かれているからである。管理職は強く憧れて 手に入れた地位ではなく、昇進させられた地位だと本人たちは頻繁にそう感じている。

    従って、伝統的に、個人レベルの貢献者から管理職への移行は不安定なものである。価値あるチームプレイヤーになれる社員は良い管理職に就けるという誤った 概念により予想される様に、新しい管理職の殆どが、自らの浮沈は自分で何とかする流れを余儀なくされている。戦略が皆無のそのような結末はまちまちで、実 際に新しい管理職の半分にも満たない人数だけしか役職に成功裏に移行できていない。

    本白書では、組織内で社員がもつ貢献と影響力に関する四つのステージを、管理職への移行という点に注目しながら解説する。管理職の役割における「橋渡し」 の側面や役割の戦略的かつ方略的なバランスへの焦点も論じる。

    人事担当者は、新しく着任する管理職を理解し、世話人として接することで、働く企業に対して多大な経営的貢献をもたらすことができるのである。新しい管理 職が成功裏に着任し、移行を果たすために必要となる個人レベル・組織全般の戦略にも言及する。個人レベルの貢献者から管理職へ成功裏に移行させる方法につ いては、日本市場に特化した戦略に関する更なる議論と発展が求められている。

    The current economic downturn challenges organizations to respond quickly and well to the demands of a volatile business environment. Because organizational survival depends on maximal investments in human resources, the need for effective selection, transition, and retention strategies for new managers is high.

    Most children do not dream of being managers someday; most managers are culled from the “rank and file” rather than from MBA programs. Managers frequently find themselves in a role they were promoted into rather than one they actively aspired toward.

    Traditionally, therefore, the transition from individual contributor to manager is a rocky one. Predicated on the faulty notion that what makes an employee a valuable team player also makes one a good manager, most new managers are left to “sink or swim”. The results of such a non-strategy are mixed at best, as far fewer than half of all new managers actually succeed in their roles.

    This white paper describes the four stages of contribution and impact that employees may have within an organization, with a focus on the transition into management. The “bridging” aspects of the manager role and the focus on strategic/tactical balance in the role are discussed.

    By understanding and stewarding the on-boarding of new managers, Human Resources professionals can make significant business contributions to the firms in which they work. Individual and organization-wide strategies for successfully transitioning new managers are noted. A call is made for further discussion and evolution of Japan-specific strategies vis-a-vis the successful transitioning of Individual Contributors to Managers.
